Abstract: Organizational socialization is widely recognized as the critical process through which newcomers acquire the knowledge, skills, and attitudes required to become effective organizational members. Traditionally, formal orientation programs have emphasized conformity and alignment with existing organizational values. However, as individuals increasingly value authenticity and self-identity, particularly younger generations, there is a compelling question: Whether encouragement of newcomers’ authentic self-expression (ASE) facilitate organizational socialization? Addressing this questions, we first conducted a longitudinal quasi-field experiment to examine whether an orientation program explicitly promoting ASE positively affects newcomers’ organizational socialization. We then employed a person-centered longitudinal design to identify the distinct trajectories of ASE during socialization. Drawing on self-verification theory, we examined how individual (self-verification striving) and contextual (psychological safety) factors shaped these patterns, and how the patterns related to proximal (e.g., engagement, social integration) and distal outcomes (e.g., creativity, commitment). Together, our findings provide evidence that ASE plays a vital role in newcomer adjustment. The findings contribute to socialization and authenticity research by challenging conformity-oriented perspectives and offering actionable insights for fostering authenticity in organizational entry.
Bio:赵腾博士本科毕业于山东大学,硕士毕业于中国科学技术大学,博士毕业于美国奥本大学。现为南开大学商学院人力资源管理系讲师。主要研究方向涵盖组织社会化、新员工干预、积极组织行为等领域。她在Journal of Applied Psychology、Journal of Occupational and Organizational Psychology、Journal of Vocational Behavior、Journal of Business and Psychology等国际期刊发表研究成果十余项,并主持国家自然科学基金。
